Is My Pastor About to Quit?

You might say we are beginning to witness the proverbial straw that is about to break the camel’s back.  The camel, in this case, is the Protestant ordained ministry.  (Including, of course, Lutheran pastors.)  The straw is the current pandemic, and all the ways it is contributing to the work-related stress of pastors in this already infamous year of our Lord, 2020.

And yet the “straw” metaphor doesn’t do Covid-19 justice.  This pandemic and its consequences would have been hard to even imagine just ten months ago.  Yet here we are.

 I retired from parish ministry less than two years ago.  Apparently just in time.  And while I am currently coaching numerous not-yet-retired Lutheran pastors, I have been personally insulated from the “new normal” full-time pastors are dealing with in this pandemic era.  So I was surprised to come across Pastor Thom Rainer’s latest article just posted on August 31st.  The title alone gained my complete attention: “Six Reasons Your Pastor Is About to Quit”.

Who is Thom Rainer?  He is the former CEO of Lifeway Christian Resources, and currently leads the coaching ministry Church Answers.  And while Thom is Southern Baptist background, I’m convinced his insights apply to mainline Protestant pastors in general—including Lutheran clergy.

 Early in his article Thom writes this: “The vast majority of pastors with whom our (coaching) team communicates are saying they are considering quitting their churches.  It’s a trend I have not seen in my lifetime.”  (Keep in mind Pastor Rainer has been in ministry for almost forty years.)  Here are the six reasons, as described by Thom Rainer, why many pastors are “about to quit.”

  1. “Pastors are weary from the pandemic just like everyone else.”  No surprise here.
  2. “Pastors are greatly discouraged about the fighting taking place among church members about the post-quarantine church.  Gather in person or wait?  Masks or no masks?  Social distancing or not?”  Rainer also mentions the added stress when these conflicts have been politicized.
  3. “Pastors are discouraged about losing members and attendance.”  Pastors I have been coaching are, this summer, seeing in-person attendance that is only 30 to 50% of pre-Covid levels.  And Rainer adds this: “Pastors have already heard directly or indirectly from around one-fourth of the members that they do not plan to return at all.”
  4. “Pastors don’t know if their churches will be able to financially support congregational ministries in the future.”  And while giving might be healthy up to this point there is apparently mounting anxiety about whether this will continue to be the case in 2021.
  5. “Criticisms against pastors have increased significantly.”
  6. “The workload for pastors has increased greatly. … They are trying to serve the congregation the way they have in the past, but now they have the added responsibilities that have come with the digital world.  And as expected, pastoral care needs among members have increased during the pandemic as well.”

This pandemic has, in my view, created something of a “perfect storm” when it comes to the matter of clergy supply.  Even pre-Covid we were seeing the reality of many more pastors retiring than new pastors being ordained.  Now that trend will undoubtedly be accelerating, due in part to many pastors retiring sooner rather than later.

Lutheran CORE’s CiT Coaching Ministry: Now Available in a Second Online Version

Congregations in Transition (CiT) coaching has always, from its beginning, been available as an expenses-only, volunteer coaching ministry. But CiT can now provide assistance even when a church finds the cost of an on-site visit by the coach to be an obstacle to its participation. This means that even small and geographically more isolated churches can now afford the services of a trained CiT coach. In fact, the only cost to a church taking advantage of this new online, distance-coaching version of CiT is the initial registration fee of $150 paid to Lutheran CORE.

This means months of coaching guidance—at virtually no cost—to help your congregational leaders navigate through what can be an extremely challenging time in the life of your church. And, in the case of LCMC churches, your CiT coach can advise you not only in the initial period following your pastor’s departure, but also in your search for your next pastor.

            So how can distance, online coaching make a difference for your church? Let me answer that question based on what I have discovered in working with congregations over this last year. I have found that effective coaching of transition teams can take place with conference phone calls, individual phone conversations, and through regular, on-going email communications. And I should not have been surprised. The professional coaching industry—whether church-related or secular—is based, in large part, on the model of online and phone communication, not face-to-face meetings. And unlike forty years ago, long-distance phone calls are free, and on-going written communication can be by email or text, not snail-mail.

            The primary key to making this kind of distance coaching effective is that individual phone calls, conference phone calls, and video conference meetings are based on written answers, from church leaders, to questions that have been provided by the coach in advance of each meeting. Then the answers to these questions are emailed back to the coach, and set the agenda for the subsequent meeting.

            But how does the coach become personally acquainted with transition team members when there is no on-site visit? Through an individual phone conversation with each team member. (Conversations—you guessed it—based on each team member’s responses to questions he/she has received in advance of that phone call.) Then, after these individual phone conversations, the first meeting of the entire team with the coach is by video conference. (Subsequent team sessions can be by conference phone call.)

            Through this kind of ministry your lay leaders can learn—from the coach—about the collective experiences of churches that have successfully addressed the challenges inherent in a period of transition. Devotion for Sunday, July 22, 2018

“Forsaken among the dead, like the slain who lie in the grave, whom You remember no more, and they are cut off from Your hand. You have put me in the lowest pit, in dark places, in the depths.” (Psalm 88:5-6)

The wicked shall go to the dust and their deeds be remembered no more. Why then pursue the way of the wicked? Who wants to remember evil? Do we not applaud the deeds of those who do good? Even history proclaims the truth of the deeds of those who do good. Be remembered by the Lord and stand in His presence, having done what is pleasing in His sight. Know the Lord and learn the good.

Lord, You call to all who will listen in every generation. There are those who hear Your voice and respond to Your call. Count me among those who hear You and teach me to walk in Your ways. Guide me according to Your goodness that I would now and forever live according to Your Word of truth which has been spoken from the beginning. Lead me, O Lord, in the way I should go.

Holy Spirit, I need Your ministry in my life. I need what You alone can do. Guide me this day according to the will of the Father to walk in the way You would have me go. Lead me according to Your goodness to see those things which are right to do and then guide my feet to do them. Help me now and always to live according to the promises You have spoken that I may be amongst those You remember. Amen.
